Impact of goal orientation on employee creativity with the mediating role of knowledge manipulation in the Information Technology sector of Pakistan

Abstract/Description

PurposeThis study investigates the impact of goal orientation of employees on employee creativity with the mediating role of knowledge manipulation. This research aims to extend the research on knowledge manipulation in the Information technology sector. Recognizing that individual goal orientation can harness or restrict the ability of employees to offer innovative ideas and that leaders’ humor may trigger knowledge manipulation among employees, this study attempts to fill this gap.

Design/methodology/approach ­ A cross sectional design was employed. The researchers used survey instruments to collect data from employees and their immediate supervisors working in IT sector. The current study considers 269 usable responses and tested them through Hayes process macros.

Findings – The results showed that learning goal orientation increases employee creativity, and avoiding goal orientation decreases employee creativity. Findings further show that knowledge manipulation partially mediated the relationship between learning goal orientation and employee creativity and avoiding goal orientation and employee creativity.

Originality – It contributes to the knowledge management literature by providing a stronger and more plausible explanation of the relationship between goal orientation (learning goal orientation and avoiding goal orientation) and employee creativity with the mediation of knowledge manipulation.

Implications: The results of this study provide important implications for managers and organizations. Findings of the present study further strengthen this statement and provide fundamental ground for investigating how individuals in teams can manage their knowledge which is shared among them
