Abstract

Understanding how workplace friendships influence job performance is critical to enhancing organizational effectiveness. This thesis examines the effects of workplace friendships on job performance through the lens of Affective Events Theory. Specifically, it draws upon constructs of workplace friendships, emotional culture of joy, ethical leadership, and job performance to hypothesize mediation and moderation mechanisms linking workplace friendships to job performance. In this study, data from 502 employees working in private organizations was collected. The results demonstrated that workplace friendships were positively related to emotional culture of joy, which, in turn, enhanced job performance. Moreover, workplace friendships were positively related to job performance via emotional culture of joy, with high ethical leadership amplifying the effect of friendships on emotional culture. These findings highlight the role of social relationships and leadership in fostering positive emotional cultures and performance outcomes.
