Abstract / Summary

Employees play a vital role in organizational success, as productivity and service quality depend on their capabilities, commitment, and support. This project examines the impact of Non-Monetary Benefits (NMB), Training and Development (TD), and Workforce Analytics (WA) on employee productivity at the Institute of Cost and Management Accountants (ICMA), Pakistan. It assesses existing human resource practices, identifies opportunities for improvement, and proposes practical recommendations aligned with institutional needs.

A mixed-method approach was adopted, combining an industrial analysis of academic literature, industry reports, and existing HR practices with primary data collection. A structured questionnaire was completed by 65 employees across different departments and cadre levels, while a semi-structured interview with the Head of Human Resources provided organizational insights. Quantitative data were analyzed using IBM SPSS Statistics through reliability analysis, descriptive statistics, Pearson correlation, multiple regression, and One-Way ANOVA.

The findings indicate that ICMA has established a sound foundation through its induction programs, OGSM-based performance management, departmental KPIs, training activities, town hall meetings, and documented HR policies. Employees generally rated training opportunities, workplace support, and productivity positively, while workforce analytics emerged as an area requiring further development. The statistical analysis identified a significant collective relationship between the three independent variables and employee productivity, although their individual effects were not statistically significant in the multiple regression model. Productivity also showed no significant variation across age, department, cadre, or years of service.

Based on these findings, the project recommends strengthening non-monetary benefits, Training Needs Analysis, employee engagement, career development, performance feedback, and HR digitalization. A three-year Training and Development Roadmap is proposed to formalize learning and align employee development with institutional objectives. Overall, the project emphasizes building on ICMA’s existing strengths through a structured, employee-centered, and data-driven approach to sustainable productivity improvement.
